Leadership is defined as the capability to understand the motivations of individuals and use it to accomplish the mutual goals. Skilful and experienced leaders highly contribute towards the planned outcomes. Management may be defined as the process that directs an organisation towards the achievement of its objectives. It includes planning, managing, leading, directing and controlling resources to get success (Lee et al, 2023). Leading and managing a nursing care home in an appropriate way is most important as it directly affects the quality of life, health, wellbeing and safety of the service users. Leadership and management are similar as both make crucial decisions for the organisation, encourages nurses and work towards achieving goals. However, leadership and management are different from each other in many aspects which mentioned below:

Basis of differences Leadership Management
Vision and goals Leaders set the direction and vision for the organisation and encourage staff members to work towards achieving the vision. Managers execute and apply the strategies and plans to complete the work on time (AlNuaimi et al, 2022). They make sure that strategic plans are transformed into actionable tasks.
Focus They always pay attention why and what behind the incidents, decisions and attitudes in others and themselves. Managers usually concentrate on how the aspect of work such as; procedures, methods and ways utilised to carry out the work and obtain goals.
Time horizon Leaders takes a long-term outlooks and perspectives and are future oriented (Gomez, 2023). They solely focus on short-term goals and help the organisation in meeting daily targets.
Innovation and efficiency They highly focus on fostering innovation & creativity and encourage people to use their different mind-set and skills for developing new ideas to solve the problems. Managers always give priority to the efficiency as well as streamlining business operations instead of creativity.
People management Leaders believe in employee’s motivation and regularly encourage them so that they do not feel stressed while performing the complex tasks. Managers are more concerned with the organisation and synchronisation.

Key theories of leadership and management

Leadership & management theories provide a systematic framework for understanding and enhancing how organisation as well as teams are directed, lead and handled. There are several excellent theories related to leadership and management that can be used in the context of adult care given below:

The trait theory: The theory is based on the concept that effective leaders have specific personality traits, qualities and features of behaviours. It promotes the notion that certain individuals are naturally gifted as leaders in comparison to others (Riggio and Newstead, 2023). It offers a straightforward method to identify possible leaders. It does not concentrate on the impact of situation on leadership.

Transformational theory: The theory states that effective leaders motivate team members to go beyond and think creatively and innovatively to perform tasks. Transformational leaders create a vision for employees and encourage them to realise it. It promotes innovation and inspire team members to develop their skills which are major advantages of this theory. However, this leader gives priority to the long-term goals over short-term needs.

Transactional theory: The theory is based on the concept of rewards and punishment. Managers offer rewards to the staff for their hard work and goal achievement and give punishment if workers failed in completing task or project (Dong, 2023). Clearly defined roles and structured reward and punishment system are advantages of the theory. But, it has few disadvantages like restrict potential for collaboration, reduce innovation and turnover.

Contingency theory: The theory states that there is no one suitable method to operate and lead teams and organisation. Contingency theory emphasises that leaders or managers must use method that suited best in particular situation. It provides advantages like flexibility, adaptability and personalisation but it also includes some challenges like lack of clear framework, complexity etc.

Situational theory: It suggests that a leader select the best course of action or method according to situation or circumstances. According to theory, most successful leaders or managers are those who change their leadership way according to situations and handle complex conditions. It has several benefits like major focus on employees, promote diversity and encourage empathy. The major drawback of this theory teams have to adjust frequently according to situations.

Use of theoretical models in own leadership

I have a responsibility of leading and managing the Allegra Care. I highly pay attention on my abilities, strategies, practices and approaches so that I can lead and manage my organisation in better way and contribute to improve health outcomes. Leadership and management theories play a most crucial role and guide me to carry out my duties.

Contingency theory: I adopted the contingency theory and choosing the style that is highly suitable for the particular situation after assessing the situation properly. As a leader of Allegra Care, I tailor the workplace policies according to particular needs of the nurses.

Transformational theory: I utilise the transformational theory to motivate the nurses to share their ideas and opinions as well as feedback (Ladkin and Patrick, 2022). I also offer the professional development opportunities and acknowledging the good performance so that care givers do best in their field and provide better care to patients, especially patients with disability.

Transactional theory: When I face the complex issue and deal with the patients with infectious disease I use the transactional theory. I set the clear expectations as well as standards for the team. I also offer the feedback to nurses and care givers according to their performance.

Situational theory: I use the situational leadership theory when I encounter the emergency case by adapting my style according to requirements of the situation (Wang et al, 2024). By being flexible and receptive to transformations in adult care environment, I manage care home effectively.

Trait theory: I always put efforts and closely pay attention on executives to identify who can become leader in future. I can design training and development programs for the healthcare professionals so that they improve their skills and become leader in future.

Range of different leadership style

Leadership style refers to the approach of the leaders to direct, encourage and manage an individual, groups and organisation. Here is several leadership style mentioned below:

  • Democratic style: This leadership style also called participative leadership approach where team members take a more collective role in the decision-making procedure. Democratic leaders give value to the worker’s input and due to this employees feel respected and valued in the organisation (Devi and Subiyantoro, 2021). It includes several advantages such as; higher job satisfaction, greater innovation, less absenteeism and team unity. Conversely, it is time-consuming style and slow down the decision-making process.
  • Autocratic style: It is a leadership style in which leaders offer the staff members with clear instructions. Leaders decide the allotment of tasks and goal which need to be done, without input from employees. Autocratic leaders usually make decisions according to own ideas and perceptions. It makes sure quick decision and helps in crisis management which are benefits of this style. Nevertheless, this leadership style reduces the employee morale, creativity as well as innovation and also affects the trust & fairness.
  • Laissez-faire style: Under this leadership style, leaders allow their team members to make decisions at own level. They rarely supervise the workers and empower them to do tasks and activities at own level (Kamal and Kesuma, 2024). Major advantages of laissez-faire style are that it develops a workplace culture of independence and encourages self-direction. However, it is not suitable in situation when an employee or team need guidance or direction.
  • Servant style: These leaders highly pay attention on development and well-being of the employees. Servant leadership style does not concentrate on personal gain as well as control. It helps in making supportive work environment but it is quite time-consuming style where a leader have to invest lots of time and energy.

Use of coaching and mentoring to complement leadership style

Coaching and mentoring both are powerful frameworks which can complement different leadership styles. They improve effectiveness of the leaders through promoting a culture of continuous learning and development and enhancing team performance.

Complementing leadership styles with coaching

Coaching refers to the process of creating a partnership among the manager and workers which develops a collective understanding and regarding what requires to be accomplished and how it is to be obtained.

  • Democratic style: I always encourage nurses and care givers to take part in decision-making and give creative ideas (Mbindyo, O'Connor and Nandedkar, 2021). Coaching can help me in improving my democratic style more through preparing and equipped me with the advance skills and knowledge in order to help effective group discussions and handle conflicts in the workplace.
  • Autocratic style: I adopts and applies the autocratic leadership approach, particularly when I deal with emergency case. I make decisions and choices at my own level. Coaching method can facilitate in enhancing this style through motivating leaders to include nurses in problem-solving as well as decision-making procedure.

Complementing leadership styles with mentoring

Mentoring is defined as professional and working alliance where employees and managers work together to support the professional and personal development. In mentoring experienced people like leader or manager provide guidance to less experienced nurses.

  • Laissez-faire style: I use this leadership approach and provide freedom to the nurses to make choices. Mentoring can complement the laissez-faire leadership style through providing team members with the required guidance, support and direction to make knowledgeable decisions.
  • Servant style: As leader of Allegra Care, I give priority to the development and welfare of the employees and organisation (Sims, Carter and Moore De Peralta, 2021). Mentoring can improve the servant style by facilitating leaders to understand and support the unique needs of the staff members in better way.

Impact of internal and external drivers on leadership and management

In adult care services, internal as well as external drivers heavily affect the leadership and management style. These drivers can considerably affect the quality of care, effectiveness of service and overall performance of health care organisation.

Internal drivers

  • Organisational culture: The norms, principles and values in a healthcare organisation shape leadership and management approaches. A positive organisational culture which gives value to teamwork, esteem, autonomy and continuous learning promote effective leadership & management.
  • Workforce skills: The knowledge and competence of the nurses extremely impact the capability of leaders and managers to provide high quality treatment and care (Alshehhi, Jano and Kudus, 2023). Sufficient number of care providers with sufficient skills help in better service delivery.
  • Financial resources: In the organisation, the availability of financial resources regulate the scope and quality of care which can be offered. If a care home has lack of fund then it can limit the leader’s capability to apply changes and invest in new projects.

External drivers

Regulatory requirements: In the United Kingdom, health care services are controlled by the government. The policies and acts set by the government bodies such as; health and care act 2022, care act 2014 etc. impact leadership and management.

Policy changes: Changes in health & social care legislation influence how care and treatment are delivered (Roberts, 2025). It is important for leaders and managers to stay updated and comply with policies.

Technological advances: In healthcare settings, technology provides new methods of delivering treatment and care and enhancing efficiency. However, a nursing care home needs to invest in integrating technologies and staff training. An organisation also requires to focus on data protection which also needs adequate amount of money.

Role of leadership and management skills in adult care

Skills that leaders and managers possess have a significant impact within adult care services. They make sure the delivery of better quality care and effective execution of the strategies.

Communication: Strong communication skill is key to make sure that everyone in the organisation understand their roles and duties (Jankelová and Joniaková, 2021). It also helps leader to convey their message and information to nurses. As a leader, it is vital for them to confidently interact with the care providers while sharing information, group meetings and discussions.

Problem-solving: It is most important for the leaders to be capable enough to find out and resolve problems effectively. Through having problem-solving skills, healthcare leader can identify alternative solutions to the problems.

Decision-making: A healthcare leader must possess good decision-making skills so that they can make informed decisions, especially in complex and unpredictable situations. It allows a leader to direct care teams, address issues and accomplish organisational objectives (Dawes and Topp, 2022). Through making well-versed decisions, managers enhance productivity, performance and make sure long term success of the Allegra Care.

Planning and organisation: Both planning and organisations are crucial leadership & management abilities that help leaders to plan and organise different resources such as; human resources, finance etc. Managers must be able to allocate tasks and duties to each care worker in order to make sure efficient operation.

Empathy: A healthcare leader must have empathy ability as it facilitates in enhancing trust among care providers, establishing positive work environment and enhancing overall performance (Živković, 2023). Leaders must understand the requirements of the nurses as well as service users.

Monitoring: Managers have to evaluate performance of each care giver on regular basis. By regular monitoring, a manager can find out the strengths as well as areas of improvement and after that they can make the strategies to improve the weak areas.

Adapt own leadership & management style for

As a leader of nursing care home, it is crucial for me to adapt my leadership and management style according to different situations and different teams.

Different situations

It plays a most important role in leadership adaption because it allows a leader or manager to understand the conditions or circumstances they are experiencing systematically. I carry out in-depth evaluation process in order to figure out specific demands and issues of each situation. This awareness allows me to modify their leadership & management style, making sure that their methods aligns with the requirements and expectations of employees and nursing care home (Bajaba et al, 2021). For example, when I have to manage the patients who are suffering from the mental disorder, I always use the participative leadership style. Different factors are considered while assessing the situation such as; environmental factors, team requirements, urgency and complexity of the situation. After knowing the situation properly, I must use strategies which helps to manage mental health patient. A leader should be capable to modify their method to match the needs of different situations. For example, I can use the democratic leadership approach in the nursing care home when they want to increase innovation.

Different teams

It is essential for the leader to adapt leadership approach according to different teams. First of all, a leader focuses on understanding their own current leadership style and particular needs of the each team. Through evaluation, I identify my own strengths along with the weaknesses and then make necessary changes in order to improve. It is equally important for me to identify strong and weak points, inspirations and career goals of the nurses. Understanding team dynamics is also necessary in adapting leadership style (Quansah and Hartz, 2021). It facilitates to understand the working relationships and culture of the team. For example, while working with the different team, I evaluate the particular tasks, goals and objectives of the project as it helps in adapting style accordingly. Different team members have different culture and norms and a leader must aware about these. I believe that there is no one-size-fits-all approach and I adjust my style according to situation. For example, when a patient is facing the infectious disease, I use the servant leadership style and prioritise the wellbeing of nurses along with patients.

Interaction between value and culture of organisation and leadership behaviour

The interaction between organisation’s value and culture and leaders behaviour considerably impact the quality of care. Values and culture such as compassion, privacy, respect, inclusion, integrity, courage and governance can significantly affect the leadership behaviours. These values and culture shape the attitudes of the leaders and help them to manage the different teams and operations of the care home (Nabella et al, 2022). As a leader, their attitude and behaviour can either strengthen or challenge the values and culture in the adult care settings. For instance, if a leader shows compassion and respect towards their staff members, then it helps to promote a culture of the dignity and understanding in the workplace.

Inclusion and integrity are two values that promote equal opportunities and involves all team members in any activity instead of showing discrimination at work. Through promoting inclusion and integrity, a leader encourages a culture of honesty, openness and fairness. Because of this approach, care providers feel respected and valued that further increase their interest in work. If a leader or manager practices effective control and safety or risk management approach, they maintain a culture of safety and accountability (Bagga, Gera and Haque, 2023). Both honesty and integrity synergise with the systems like duty of candour, whistleblowing, complaints etc. Through fostering open work culture, a leader can solve the conflicts efficiently in the workplace. As a leader, fostering sincerity and transparency throughout the care home help to develop positive workplace environment. It is essential for the leaders to align their behaviour with the values and culture in adult care in order to make sure that high quality service delivery as well as person-centred care.

Conclusion

As per above analysis, it is concluded that leadership and management both are most essential aspects of the organisation. An effective and strong leadership and management approaches and styles help the healthcare organisation to handle the complex situation, motivates employees and offer quality care services to the service users. There are several leadership & management theories like trait theory, transformational theory, transactional theory, contingency theory and situational theory and styles such as; democratic, autocratic, laissez-faire and servant that help leaders and managers. Further, it has discussed that through coaching and mentoring, different leadership styles can be improved. Moreover, both leadership & management have significant influence on the factors such as; organisational culture, worker’s skills, technological development, regulatory requirements etc.
